Jonathan Hurst has watched the offers fly. Double the salary. Nine-figure bonuses. Promises of stock that could mint millionaires overnight. Yet the cofounder and chief robot officer at Agility Robotics draws a firm line. His company will not chase the frenzy.

Agility opened a 60,000-square-foot facility in Fremont, Calif., last week. The site sits 15 miles east of Palo Alto. It will house nearly 200 engineers focused on hardware, AI, machine learning and customer support. They call it a robot school. Here Digit, the company’s bipedal humanoid, will train on new tasks. Real tasks. In factories and warehouses where it already logs serious hours.

“One of the things that’s been weird recently has been kind of the bidding wars for some of this really rare talent,” Hurst told Business Insider. “We’re not going to do that because we don’t want coin-operated employees.”

Short. Direct. And telling.

The statement lands amid a heated contest. Tesla prepares Optimus for volume production in its own Fremont complex just down the road. Meta runs hardware research across the street. Startups such as Figure AI, 1X and Physical Intelligence hunt the same narrow pool of specialists who can fuse large language models with motor control, sensor fusion and real-time decision systems. Pay has shot upward. Top AI researchers at smaller firms command base salaries between $300,000 and $400,000, Business Insider reported earlier. Meta has handed out signing bonuses that reach nine figures.

Hurst has seen the dance. A candidate receives what Agility considers a competitive market offer. Then the candidate returns with news of a doubled package from a rival. The response from Agility stays calm. “We’re like, ‘Go for it.’ That’s okay,” he said. The company bets on engineers drawn to its record rather than its wallet.

That record stands out. Agility first sent Digit into commercial service in 2024. The robot now operates in manufacturing, distribution and logistics settings. It has passed 65,000 hours of real work. Most of that time involves moving bins from one spot to another. Simple. Repetitive. Valuable. Hurst frames the approach as deliberate. “We’re doing this in a serious way. The we-are-going-to-build-a-sustainable-growing-company way,” he explained. “It’s not so much a tell-a-grand-story-and-hope-we-can-fill-in-the-gaps way.”

Agility plans to list publicly through a SPAC before year-end. It disclosed more than $300 million in conditional multiyear orders for the next-generation Digit V5 in an SEC filing. The numbers suggest customers stand ready once the machines scale.

But scaling demands people. And people have grown expensive. Robotics software and AI companies now pay average salaries near $198,000, according to data cited by Robotics Tomorrow. Traditional manufacturers and academic labs hover around $102,000. The gap exceeds two times. It explains why many established industrial players struggle to staff their automation teams.

The pressure shows no sign of easing. OpenAI expanded its robotics hiring in May, posting 11 roles in San Francisco that cover hardware, simulation, data pipelines and embodied AI. The move, detailed by Humanoid Guide, adds another deep-pocketed competitor to an already tight market. Engineers skilled in calibration, sensor fusion and real-time control suddenly face more suitors. Compensation packages climb. Specialized talent becomes harder to secure for pure-play humanoid developers such as Agility, Figure and 1X.

China presents a parallel story with different numbers. Local firms offer algorithm engineers average monthly pay of 31,512 yuan, or roughly $4,400, with senior roles reaching $5,300. That equals four times the national average salary, VnExpress reported last year. The sums look modest beside Silicon Valley benchmarks. Yet they reflect aggressive recruitment inside a market racing toward mass output. Beijing-backed programs aim to ship more than 100,000 humanoid units this year. Observers on X warn the United States could lose ground without stronger policy, reshoring of actuators and sensors, and fresh public-private partnerships.

Funding tells its own tale. Median round sizes for humanoid ventures climbed from $35 million in 2024 to $82 million in 2025 and $200 million so far in 2026, per analysis from New Market Pitch. Investors now favor companies that tie platforms to actual deployment loops instead of isolated laboratory demos. Agility, Apptronik, NEURA and several Chinese entrants appear repeatedly on those lists. The pattern hints at a maturing field where sustainable revenue beats hype.

Cost targets add urgency. Bill-of-materials estimates for current humanoids range from $30,000 to $150,000 per unit. Long-term goals sit below $20,000. Tesla has suggested Optimus could reach $20,000 to $30,000 at scale. Remove Chinese supply chains and those figures triple, according to a May report from KraneShares. The gap is not mainly labor. It reflects differences in component ecosystems, scale and supplier depth.

Meanwhile public fascination grows. Videos of humanoid robots dancing or performing basic chores spread quickly. A BBC report examined one such machine, named Destiny, developed in a former coal-mining village in Britain. The story asked whether these systems will displace workers or simply shift demand toward robot maintenance technicians, AI trainers and human-robot interaction designers. Unions voice concern that shareholders will capture gains while routine jobs erode. Data from industry blogs show robotics engineering salaries have risen 25 to 40 percent since 2023 because of exactly this scarcity.

Agility’s choice to step away from bidding contests therefore carries weight. The company leans on its early commercial traction, its expanding order book and the appeal of watching code move through physical spaces. “We’re the first to commercially deploy humanoid robots,” Hurst said. That claim functions as both fact and recruiting pitch.

Proximity to Silicon Valley talent pools helps too. The new Fremont site places engineers near universities, established tech campuses and a cluster of fellow robotics firms. Yet location alone cannot solve the deeper constraint. The number of people who truly understand how to train neural networks that output stable, adaptive locomotion remains small. Combine that with expertise in battery systems, actuator design and safety-rated software and the pool shrinks further.

So the industry splits. Some organizations pay whatever it takes. Others, like Agility, hold the line. They accept that certain candidates will walk. They focus on those who value mission, culture and the chance to ship products that already earn revenue. The bet is that long-term retention and genuine progress will outweigh short-term salary shocks.

Whether that strategy holds as valuations climb and deadlines tighten remains open. Bloomberg Intelligence has projected the humanoid market could reach trillions of dollars by 2050, up from $2 billion to $3 billion today. Barclays sees $40 billion by 2035. Those forecasts assume robots move from pilot installations to broad platform adoption across logistics, manufacturing and elder care.

Agility’s leadership clearly believes its measured approach positions the firm to capture a slice of that growth without burning cash on compensation spirals. Hurst and his team keep their eyes on the factory floor, the deployment data and the next skill Digit must master. The bidding wars continue elsewhere. For now, Agility sits them out.
